Throughout our journey accompanying many service enterprises in Vietnam, we at Lead-UP Academy have repeatedly encountered familiar situations: the business is growing, customers are increasing, yet internal operations begin to get... “messy.” Senior employees work based on habit. New employees work based on personal interpretation. And leaders become weary because “everything depends on people” when there is still no clear operational system with standardized procedures and practices.
In many cases, the longer an employee’s tenure, the more likely they are to skip or shorten necessary steps just to “make it convenient.” Meanwhile, training officers in many organizations often conduct training based on personal experience or habit — without having any guiding documents, what we call a “textbook of the profession” for each position. As a result, service quality gradually declines — sometimes without anyone realizing it.
From these very issues, we began our journey to find the right approach to standardize service operations through SOPs (Standard Operating Procedures) – a set of structured, standardized workflows. Our vision is that SOPs should not stay locked in cabinets, but live in every action of the team, embodying each organization’s unique identity and service culture.

Nearly 20 Years of Hands-On Consulting and Implementation Experience
The Lead-UP team of experts, in all SOP consulting and standardization projects, possesses 10 to 20 years of practical experience in corporate training and operational consulting. Our specialists have directly developed SOPs for many organizations in the service, hospitality, and F&B industries, such as TPG Hospitality, NTG Group, Ky Uc Hoi An, Danang Golden Bay, and Kawara My An Onsen Resort, among others.

After dozens of projects, we have consolidated and packaged our insights into a hands-on training and consulting program, tailored to the specific characteristics of each Vietnamese service enterprise. Our approach emphasizes simplicity, ease of application, measurable results, and — most importantly — ensuring that every SOP truly lives in real-world operations.
The 6-Step SOP Development Process at Lead-UP Academy
Instead of beginning with dry theoretical lectures, we apply the “Learn – Co-create – Transfer” methodology, empowering business teams to write their own processes under expert guidance. This ensures that organizations remain proactive in updating or modifying their SOPs when changes are needed — without depending solely on external consultants.
Furthermore, the “Co-creation” method engages key personnel – the Core Team. Through this collaborative approach, the resulting SOP is the collective achievement of the entire team. Each member takes pride in what they helped create and strives to maintain and improve the system so that the SOP truly works within daily operations.
Before implementing any SOP project, we always conduct a thorough study to build a detailed roadmap, agreed upon with the client, and executed through the following core steps:
(1) Kick-off & Inspiration
The first session aligns the vision, objectives, and methodology. We share the value of SOPs – not as “administrative paperwork,” but as tools that drive performance and ensure consistent quality.
(2) Assessment & Core Team Training
Lead-UP experts train the project team in process thinking, identifying operational bottlenecks, and designing SOPs that are concise, clear, and measurable.
(3) SOP Development & Pilot Testing
Departments and Lead-UP experts identify key operational “touchpoints,” design prototype processes, and test them in real operational settings to verify feasibility.
(4) Review & Standardization
Experts and company leaders review and adjust each step to ensure SOPs are easy to understand, practical to apply, and free from departmental overlap.
(5) Launch & Internal Training
Once SOPs are finalized, Lead-UP organizes internal train-the-trainer programs to ensure employees not only understand but can perform and coach others effectively.
(6) Handover & Measurement
Organizations are guided to establish key performance indicators (KPIs) to measure SOP effectiveness. After 30–60 days, we revisit, evaluate progress, provide support, and document improvements.

In many discussions with senior leadership teams, when employee turnover becomes a topic of concern, the most common reflex is to review salaries, revisit policies, or adjust benefits. However, when we analyze cases in which employees leave after six months to one or two years, one factor consistently emerges as the most decisive: the direct manager.
For many years, KPIs have been a familiar concept in corporate management. Almost every organization has KPIs, every department is assigned targets, and every individual is given numerical goals. However, as organizations enter the digital era—where data, technology, and AI fundamentally reshape operations—an increasing number of companies face a paradox: KPIs are abundant, yet actual performance improvement remains limited.
2025 has been a distinctive year. Many small and medium-sized enterprises (SMEs) have managed to sustain operations and, in some cases, achieve modest growth. However, a common sentiment among leaders is one of fatigue, tension, and a lack of operational ease. What is particularly noteworthy is that this level of exhaustion is not proportional to the effectiveness achieved.
